This is my comment to Vika Pridatko post regarding why businesses often don’t make decisions quickly and don’t hire a great first candidate, asking to ‘see more’. Vika Pridatko and her company VP Team are a famous IT recruiter and consultant in Ukraine.

A fresh case. We were looking for a Data Scientist for a very cool and complex project.
The client spent a month and a half just preparing the test task. One of the first candidates passed all stages perfectly. And at that moment, the phrase ‘let’s take a look at some more’ was said.
For some reason, companies think that if the first candidate passed everything, others will pass just as well.
But that rarely happens.
Candidates, in the meantime, have other offers on the table, and when you return to them after two months, it’s logical that they decline.
Therefore:
- It’s possible to close the position with the first candidate;
- A long process does not necessarily mean an effective process.
- I believe the result of good recruiting is not having 100,500 candidates for interviews that waste the client’s time, but a minimal number of relevant candidates who meet the vacancy requirements.
Companies, please share why it’s hard for you to take the first candidate if they are suitable?

“The problem is that the motivation of recruiters and businesses differs.
Side note – I haven’t worked yet with recruiters who have the reputation of being the best in the market like you, Vika, so this is a general comment, assuming that your situation differs from the ‘average temperature.’
Now, even internal recruiters/HR who are on salary and don’t have direct financial motivation to close the vacancy sooner often say, ‘Oh, this is a great candidate, let’s take them,’ regardless of the number and quality of candidates they’ve processed.
But the business manager wants to see a funnel, like in sales, because managers instinctively feel that choosing without options doesn’t work, and that the maximum number of candidates should enter this funnel to increase the chance of getting the best candidate. Then, from the dozens of people entering the funnel, a few are selected based on parameters or a short conversation with HR to proceed to the final stage.
After that, the recruiter needs to be a genius to know, on the level of business tasks, technology, and culture, which candidate will be the best for the business. These insights take years to develop in the best managers, and in companies of up to 100-200 people, only the founder/CEO has the full vision and can make the most effective choice. So, the business’s desire to have at least a few candidates at the final stage is entirely natural.
Another issue is that businesses hire candidates to create value. And recruiters’ compensation is usually tied to the salary amount. Salary and value are often related, especially when it’s an established business or when a candidate is immediately ‘resold’ to a client under an outstaff model. But for product or service startups, due to a lack of budgets and client base, they often have to use a hack where they find juniors/mid-level candidates who work and learn better than others, meaning they have higher career velocity, and together create more value at the stage when they cannot yet compete with budgets.
In general, I believe that whoever first invents a scheme where the motivations of businesses and recruiters are fully aligned will strike gold. The same applies to outsourcing marketing and other functions. It works more or less with sales, but with recruiting and marketing, it’s harder because in these areas, it’s very difficult to accurately calculate the value being created.”

Прям свіжий кейс. Ми шукали Data Scientist в один дуже крутий і складний проєкт.
Тільки півтора місяця клієнт складав тестове завдання. Один із перших кандидатів пройшов ідеально всі етапи. І в цей момент звучить фраза про «давайте подивимось».
Чомусь компанії думають, що якщо перший кандидат усе пройшов, то й інші так будуть проходити.
Але це дуже рідко відбувається.
У кандидатів у цей час є інші офери на руках, і коли ви повертаєтесь до них через 2 місяці, логічно, що вони відмовляють.
Тому:
закрити позицію першим кандидатом можливо;
довгий процес далеко не завжди дорівнює ефективний процес.
Я вважаю, що результат хорошого рекрутингу це не 100 500 кандидатів на співбесіди яких клієнт витрачає час, а мінімальна кількість релевантних кандидатів, які відповідають вимогам вакансії.
Компанії, поділитися будь ласка чому для вас важко взяти першого кандидата якщо він підходить?

TF: Проблема в тому, що мотивація в рекрутерів та бізнесу відрізняється. Side note – я ще не працював з рекрутерами що мають репутацію найкращих на ринку як ви, Віка, тому це комент взагалі, припускаючи що в вас ситуація відрізняється від “середньої температури”.
Навіть внутрішні рекрутери / HR на зарплаті в яких немає прямої фінансової мотивації закрити вакансію скоріше часто кажуть – ой класний кандидат, давайте візьмемо незалежно від кількості та якості кандидатів що опрацювали. А бізнес менеджер хоче побачити funnel (воронку / вирву) як в продажах, тому що менеджер інстинктивно відчуває що вибір без вибору не працює, що має максимальна кількість кандидатів потрапити до цього funnel, щоб підвищити шанс взагалі отримати найкращого кандидата.
Далі скажемо з десятків людей на вході funnel відбирається по параметрах чи короткій розмові з HR декілька людей що мають іти на останній етап відбору. Далі рекрутер має бути просто геніальним щоб знати на рівні задач бізнесу, технології та культури який саме кандидат буде найкращім для бізнесу. Ці знання роками напрацьовуються в найкращіх менеджерів, на розмірі компаній до 100-200 тільки фаундер/CEO має повне бачення і може зробити найбільш ефективний вибір. Тому бажання бізнесу отримати хоча б на останньому етапі декілька кандидатів цілком природне.
Iнше питання що бізнеси наймають кандидатів для створення value. А компенсація рекрутерів звичайно іде за розміром зарплатні. Зарплатня та value часто пов’язані, особливо коли це вже established бізнес або коли кандидат одразу “перепродається” клієнту за outstaff моделлю. Але стартапам продуктовим там сервісним через брак бюджетів та клієнтської бази часто доводиться використовувати лайфхак де вони знаходять джуніорів/мідлів що працюють та навчаються краще інших, тобто з більшим career velocity і разом створювати бiльший value на етапі поки не мають можливості конкурувати бюджетами.
Взагалі щодо цього, думаю що хто першим придумає схему там де мотивація бізнесу та рекрутерів буде повністю aligned – озолотиться. Те саме відноситься до аутсорсу маркетингу та інших речей. З продажами більш-менш працює, а з рекрутингом та маркетингом складніше тому що в ціх сферах дуже складно точно порахувати value що створюється.
